Today’s school leaders are juggling more than ever before. You’re expected to be an expert communicator, a strategic thinker, a relationship builder, a change manager, and an instructional leader. All while navigating budget constraints, addressing teacher retention issues, and implementing new educational policies in an increasingly complex educational landscape.
And here’s the kicker, most of us never received formal training in these critical leadership skills. We learned on the job, sometimes making mistakes along the way because that was the only option available. But what if there was a better way?
The numbers tell a sobering story. According to a 2023 report by the Wisconsin Department of Public Instruction, only 66.8% of first-year teachers from 2017 remained in teaching in Wisconsin by 2021, with just 37.8% staying in the same school. That's a significant loss of talent and institutional knowledge.
A 2023 Horace Mann survey identified what teachers need most: higher salaries, better parent and community support, and improved school leadership. While many districts are pursuing creative compensation and recruitment solutions, we can't overlook the critical role of leadership development. To retain educators, administrators must cultivate positive workplace cultures, guide priorities, provide meaningful professional development, and communicate effectively.
The question isn't whether leadership matters. It's how we help leaders develop these essential skills.
Artificial Intelligence and Virtual Reality are transforming how we learn and practice complex skills. Think about it. Pilots don’t learn to fly by reading a manual and then getting thrown into a cockpit during a storm. They practice in flight simulators first, where they can make mistakes, learn from them and build confidence in a safe environment. Why shouldn’t school leaders have the same opportunity?
The metaverse and virtual environments offer something we’ve never had before. The ability to practice having high-stake conversations and leadership scenarios in realistic settings without real-world consequences. This is experiential learning at its finest! You’re not just reading about how to give difficult feedback or navigate a tense conversation. You are actually doing it, reflecting on it and refining your approach.
The Growth & Development Center at CESA 6 has created something special. The Experiential Reality Simulation & Coaching Series. This program integrates Mursion's AI-driven simulations with personalized coaching to help school leaders practice and master five critical areas:
Effective Communication: Active listening, clear instruction, constructive feedback, and conflict resolution
Strategic Thinking: Developing and implementing plans aligned with organizational goals
Building Relationships: Fostering trust, collaboration, and inclusivity among all stakeholders
Managing Change: Adapting and leading with empathy during transitions or challenges
Instructional Leadership: Supporting teachers' professional growth and ensuring high-quality instruction
This simple to access but sophisticated and impactful approach is so powerful! All you need is a computer, internet access and a web browser. You start by identifying your leadership goals and selecting relevant simulation scenarios. Then you outline strategies for achieving your desired outcomes.
During the simulation, you interact with AI-driven avatars controlled by trained simulation specialists. These are NOT scripted robots. These are people responding in real time, creating authentic interactions that mirror the complexities of actual leadership challenges.
After the simulation, you review the recording with a coach. Together, you reflect on what happened, identify your strengths and determine areas for improvement. This process builds real confidence and prepares you for real time leadership challenges.
These AI-driven, human guided characters are central to why this process works so well. They create realistic scenarios where you can practice difficult conversations in a safe environment. Imagine giving sensitive feedback to a resistant teacher, building buy-in for a major organizational change, addressing aggressive behavior in others, all without having to worry about damaging a real relationship if you make a mistake and stumble.
These avatars react authentically. They can push back when needed, get defensive, or even respond emotionally. Just like people do in real life! By practicing in this safe space, you are developing muscle memory, learning to stay calm under pressure and discover what approach works best for you!
In the Principal Teacher Conference simulation that was designed for Wisconsin’s Effectiveness Project, the principal provides feedback to a teacher about balancing teacher and student talk time during instruction.
The avatar, portrayed by a trained simulation specialist, doesn’t just passively accept your feedback. They respond with potential hesitations or challenges. They may get defensive, not understand your point or even agree too quickly while not really buying in. You have to navigate these responses just like you would in your actual school.
This is where the learning happens. In those messy, complicated moments that don’t appear in any textbook or leadership manual that you might have read.
The Series also emphasizes emotional intelligence, which research consistently shows is a critical component of effective leadership. By developing empathy and understanding through these simulations, you can build stronger relationships and navigate difficult conversations with greater confidence and care. This isn’t about getting better at having tough conversations. It’s about becoming the kind of leader who genuinely cares, understands and connects with their staff.
While the Series was designed with administrators in mind, it’s proving valuable for teachers and mentors too. There are simulations tailored for educators to improve student, parent and colleague interactions. These simulations can enhance mentoring programs and instructional strategies. By pairing simulations with coaching, schools can provide meaningful growth opportunities for all staff.
As AI and virtual reality continue to transform industries across the world, education must leverage these advancements to support leadership and teacher development. The CESA 6 Experiential Reality Simulation & Coaching Series shows us what’s possible when we combine technology with personalized coaching and a commitment to growth.
By equipping leaders with the skills to engage and retain educators, we create stable and supportive learning environments that benefit everyone.
The technology will continue to evolve and the possibilities will expand. But in the end, great leadership can be learned, practiced and refined. Now we have the means and tools to do it in a way that is both effective and accessible.
The question isn’t whether you need these skills. You already know you do. The question is whether you’re ready to practice them in a whole new and innovative way.
